why don't you confront the captain and say: "I have noticed that sometimes the customers give my tip to you, if and when that happens could you ask them to hand it to me directly?" And then explain how it feels good to be tipped right from the happy customers, and your job feels more satisfying. Problem solved, cappy never even gets to touch the money , and in turn has no chance to steal it like a complete slimeball.

I also have been fortunate to work for captains that ensure that customers fully understand taking care of his mate.

We always try to tip the mate directly but sometimes becuase of logistics we must prepay the tip when we pay for the charter. We only do this when we already know who the mate is and we are positive we are gonna get a 100% effort. But even when we prepay the tip I tell the mate how much he should be expecting.
